Dual Effects of Managerial Pro-Social Rule Breaking on Employee Behavior in the Chinese Context

摘要: Currently, the phenomenon that social rule is overshadowed by power and favor exchange still exists in Chinese culture society. Consequently, problem of managerial pro-social breaking (MPSRB) occurs frequently enterprise management. However, consequences MPSRB are relatively ambiguous controversial. Using interview data obtained from Beijing, Shanghai, Tianjin, Xi’an China, categories their influence on employee behavior were explored this study integrating universalism particularism perspectives trust leadership institutional trust. Results show context, can be classified as benevolence- based, practicability-based justice-based, its employees’ organizational (i.e., trust) dualistic opposite, is, improves while decreasing Through mediating effect leadership, relation-oriented behavior. By contrast, reduces task-oriented through These findings actively contribute toward enhancement intervention theories. Furthermore, results beneficial for enterprises with respect to positive interventions guidance managers behaviors developing scientific rational management measures necessary further improvement effectiveness.
