Training Appraisees to Participate in Appraisal: Effects on Appraisers and Appraisees

摘要: This study examined the role of behavior modeling training (BMT) in enhancing appraisee participation during a performance appraisal discussion. In addition, effects enhanced on and appraiser perceptions toward several outcome variables; particular, fairness accuracy were interest. The experimental design was 2 × 3 completely crossed factorial consisting two levels (behavior vs. lecture/discussion) three bogus evaluation feedback (low, neutral, high). A series multivariate univariate comparisons used to test hypothesized outcomes. findings suggest that appraisers exposed BMT group perceived appraisees as more proactive better performers and, reported liking more, perceiving process fair. also found support for “egocentric bias” fairness: both conditions who received high fair than low evaluation. favorable evaluations being accurate. results are discussed terms procedural justice theory related research examining appraiser. Suggestions future areas modeling, voice-giving (high-input) procedures, discussed.
